Over the years, I’ve heard business owners say the same thing countless times:
“Our people are our greatest asset.”
It’s a great statement. It’s also one of the most overused phrases in business.
The real question isn’t whether we believe our people are our greatest asset. The real question is whether our actions prove it.
A few years ago, Christy and I were hiking in Glacier National Park. The views were incredible, but what struck me most was the amount of work that goes into maintaining the trails. Most hikers never think about it. They simply enjoy the path in front of them. But those trails don’t stay safe and accessible on their own. They require constant attention, maintenance, and investment.
The same is true for your team.
Many contractors spend thousands of dollars maintaining vehicles, equipment, software, and facilities. Yet when it comes to developing the people who actually drive the business forward, the investment often falls short.
If your people truly are your greatest asset, then their growth should be one of your highest priorities.
Stop Managing Positions, Start Developing People
One of the biggest mistakes I see in our industry is viewing team members only through the lens of their current role.
We see a technician as a technician. A CSR as a CSR. An installer as an installer. A manager as a manager.
The problem with that mindset is that it limits what people can become.
Every role in your organization should be viewed as part of a leadership pipeline.
That doesn’t mean every technician will become a manager. It doesn’t mean every CSR will run your company someday.
What it does mean is that every person should be growing.
Your technicians can develop stronger communication skills, improve customer relationships, and learn how to mentor newer team members.
Your CSRs can become better problem solvers, stronger communicators, and future leaders within your office.
Your installers can improve project management skills, customer experience delivery, and team leadership.
Even your managers should be continuously growing their ability to coach, communicate, and lead.
When we focus only on managing positions, we create workers. When we focus on developing people, we create future leaders that become a team.
I’ve often said that leadership isn’t a title. It’s influence. Every member of your team has the opportunity to positively influence the people around them. Your job as a leader is to help them discover and strengthen that ability.
Growth Creates Retention
One of the most common questions I hear from contractors is how to keep good people. It’s a fair question, especially in today’s labor market.
But the answer isn’t always more money.
Yes. compensation matters. People deserve to be paid well for the value they bring. But money alone rarely creates long-term loyalty. People want to know they matter. They want to feel seen and valued. They want to feel like they’re becoming better versions of themselves. And the company can, and should, help them do that.
When team members feel ignored, they disengage. When feel stuck, they start to look elsewhere. When they don’t see a future, they’ll often create one somewhere else.
On the other hand, people rarely leave environments where they are consistently developed.
Think about your own career. Most of us can identify leaders who invested in us, challenged us, encouraged us, and helped us grow. We remember those people because they made a lasting impact.
As leaders, we have the opportunity to create that same experience for the people on our teams.
When team members know you’re committed to their success, something powerful happens. Engagement increases. Ownership increases. Loyalty increases. Growth creates retention because people naturally want to stay where they’re becoming better.
Build a Development Culture
The good news is that building a development culture doesn’t require complicated systems or massive budgets.
It starts with intentional conversations.
Too many performance discussions only happen when something goes wrong.
•A team member misses a goal.
•A customer complains.
•A mistake gets made.
While accountability is important, development requires a different approach.
Great leaders don’t just talk about performance. They talk about potential.
They ask questions like:
“What do you want to accomplish this year?”
“What skills would you like to improve?”
“Where do you see yourself growing within the company?”
“What support do you need from me?”
Simple coaching conversations can have a tremendous impact.
Career path discussions help people see a future. Leadership opportunities help them build confidence. Training opportunities help them expand their capabilities.
Most importantly, these conversations communicate something every team member wants to hear: “You matter.”
I’ve seen companies completely transform their cultures when leaders shift from directing people to developing people.
The businesses that consistently grow aren’t necessarily the ones with the best trucks, the newest software, or the largest marketing budgets. They’re the ones that intentionally grow their people. Because when people grow, businesses grow.
Your Next Step
If you’re looking for one practical action to take immediately, start here:
Schedule a quarterly growth conversation with every team member.
Keep in mind that this is not a performance review or disciplinary meeting. It’s a growth conversation.
Sit down one-on-one and talk about their goals, challenges, strengths, opportunities, and future. Ask questions. Listen carefully. Help them create a plan for continued development.
Then follow through.
Remember, every morning your greatest asset walks through your front door. The question isn’t whether you value them. Because when you invest in your people, you’re not just building team members, you’re building a more successful business for years to come.
